If you don't feel safe, you're not going to get the best out of our people.”Erica discusses her career progression route and fascination with organizational psychology and her first meeting with Cover Whale President, Kevin Abramson. “It takes one conversation to get a sense of the culture of a company. And in that conversation, the rapport was there. Kevin is refreshingly transparent. He's very direct, very clear. So, how do you engage with a diverse workforce and have them understand sophisticated ideas in layman's terms and how do you convey your world in a cogent way.”Erica emphasizes the importance of communication, staying connected and having fun as the business continues to scale rapidly as well as creating an open culture, where people can speak candidly. “You do want some tension and debate. Our senior leadership don't just allow it like they partake and encourage it. It's refreshing, it attracts people.”Janine charts her career journey from HR Administrator and the different view of HR at HNI that led her to joining the business as Director of People in 2014. Janine gives insight in to HNI becoming an agency partner of Acrisure and the HR advisory services she now offers clients across a broad spectrum of industries. “Not only do I do HR for the employees, but I get to do advisory for our clients. I love being able to come in as that neutral party and just hear the facts and help them work through that.”She discusses HNI’s lofty goals, aiming for double digit growth and their approach to unlimited PTO. "You're going to know how much time you need to take off because your job is to take care of the client, take care of the team and take care of yourself. Get those all in order and take the time that you need.”She shares her advice for fellow people leaders, emphasizing how important it is to show your company’s culture from the first interaction. “Be very transparent, communicate along the way. We have to put ourselves in an individual’s shoes because that will attract the people that you're trying to find.Janine describes the traits HNI look for when hiring and advises leaders coming for interview to ask the deep questions. "I'm surprised at how many at a leadership level come to interview and don't ask the deep questions. Every company has skeletons. “We really look for a person that lives the Graham values versus having insurance technical expertise. Of course, there's times where you really need that but if we're proactive and know how we need to hire, what our growth goals are, how we've historically performed, then we're going to prefer to grow our own, even if they have 15 years experience”, says Karen. Sharing her 15 year career journey from HR Assistant to SVP Human Resources, Karen discusses the growth of Graham Company over the past 60 and the company values that hold strong today. She discusses how the firm’s positioning as an outsourced risk management function working with higher complexity organizations has impacted talent attraction. Karen highlights how Graham Company are developing and training their own to mirror the values of founder, Bill Graham. With small cohorts progressing through both technical and supplemental training, everyone gets the same. “38 years ago, we started our training department. Bill always said, let's hire the right person and we will teach them insurance. We will teach them our way of providing and servicing our clients. Today we have 8 full time people responsible for technical training.”Karen emphasizes how this ongoing investment has reduced staff turnover and allows people to create their own destiny. She encourages senior and leadership talent coming to interview to “Be yourself. Don’t put on front.”Highlighting how Graham Company are using tech to aid the recruitment process, Karen says, “We've been using AI for help with job descriptions. It's a huge time saver, especially if you have a position that you're filling that you haven't had to fill in a while.”Sharing the one lesson her job has taught her, Karen says “If you’re in a support role, learn about the business as a whole. Ask questions. It will help you make a bigger contribution to the business as a whole.” As closing advice, Karen shares the importance of having a mentor. "If you don't have a mentor, get one. Find someone that you connect with, that you really respect. S4 EP17: Understanding investors and ruling your niche - with Andrew Robinson, CEO, Skyward Specialty Insurance
“We listed immediately following what was the worst public market environment in modern day. The IPO market was completely shut down. Our S-1 had been confidentially filed and we ended up having almost 60 ‘Testing the Waters’ meetings with investors. It allowed us to learn about how investors thought about our company and the market. It ended up being incredibly valuable,” says Andrew as he describes Skyward’s turnaround journey to the first successful IPO of 2023. Andrew shares the benefit of being able to test the waters ahead of the IPO and gaining an understanding of the business from an investor’s perspective. From aligning talent with business strategy to visibly changing the company’s culture, Skyward have moved to a flatter, more modern and fluid environment.“There are cultures that are very reliant on their CEOs but ours is now incredibly organic. We have a real winning mindset, but it's an amazingly compassionate environment. We have folks that are really focused on winning. They're highly competitive but at the same time very supportive of one another.”Andrew highlights how the cultural transformation has impacted talent attraction. “We're hiring underwriters who want to underwrite, very technical people who want to apply their trade. We give them boundaries in which we can operate, we try to clear out the bureaucracy. We're very focused on making the underwriters the center of the universe as a philosophy which is a really attractive thing. It's a very grounded group of people.”He shares his advice for business leaders considering a public offering as well how the whole Skyward team have benefitted from stock options. Andrew gives his perspective on the current state of the insurance industry.“Two key things that I think are important. One is that we need more talent. Second, we have an entirely new spectrum of risk. We need companies to come in and construct solutions. We all have to do our part. Skyward has to do our part in that.” He concludes by highlighting the company’s vision going forward. “We want to focus on parts of the market where we can “rule our niche”. That means build positions that are genuinely defensible, where we can deliver top quartile underwriting returns in all parts of the cycle. The most critical thing is great talent. "Everybody's incredibly focused and just talking about it shows a level of commitment to it. He describes Gallagher’s global growth, the 25 tenets of the Gallagher Way, maintaining cultural consistency as the business has scaled from it US roots to 45,000 colleagues globally and the world’s 3rd largest insurance broker. Andy shares Gallagher’s selective approach to acquisitions and how new people are integrated and embedded in to the business. “We put a lot of time in communicating, engaging. You realise in any acquisition that probably only four or five people have actually chosen to join Gallagher, all of their colleagues didn't even know they were going to.”As well as the importance attributed to the family feel, Andy maintains the importance of high performance and the reliance on regional and local leaders to drive standards. “We are an organisation that values performance and demands performance. It’s a good blend between setting expectations, equipping people to deliver against them and holding them accountable.”“Whether it’s Gallagher as a global organisation or just as a UK business, another big area of investment and continued focus is around continually equipping our branch leaders, our regional leaders with the skills and tools to enable them to create that engagement.Andy share his journey from the NHS in to financial services and insurance to joining Gallagher in 2015 and his current role as HR Director – Retail for the UK & Ireland. “Part of it simply is the tone from the top and walking the four corners. Early on there would be people who would walk up to me and say in the 10 years or 15 years, I've worked here, I've never spoken so much with the CEO”, says Todd. “I do love a good chat with folks and talk about their lives and their futures and we continue to work on that.”Todd and Susan talk through their career journeys from M&A Lawyer and Corporate Banking to joining Atlanta-based Builders Insurance Group as President & CEO and Chief of Staff respectively. They discuss the structure of the business, its growth through acquisition and how they are transforming a once siloed, fractured culture in to a strong, united place to build an insurance career. “It did need some significant cultural change very quickly. Folks needed to know they had a good safe place to be and the company was going to change fundamentally. It was a long listening tour of what matters to people.”Susan gives an insight in to three themed employee resource groups – Diversity, Equity & Belonging, Green Team and Builders Gifts Back – and their impact internally and on the wider community. One of the key impacts on the business has been a reduction in staff turnover from 20% to less than 1%. “One of the things we looked at was a global reset of titles and compensation. We worked very hard and spent a lot of time to get that right. We reset the entire company and made that statement to our people that we can't say we're a great place to work unless we live by the things that get us there.”Attracting a younger generation of talent has been another benefit of the culture reset, transforming Builders from a retirement destination company to a recognized employer of choice. Todd and Susan share their advice on retaining talent and empowering the next generation of leaders, including sponsorship of the National African American Insurance Association scholarships.“Make it part of your routine to stop and talk to someone briefly. It's truly is toned from the top. Being genuine, being humble and knowing your people is a crucial skill for any leader. “Cultures are not just based on what we measure and how we reward, but they're based on storytelling. At the end of the day, a culture is really just ‘what do we care about and equally what do we not care about’”, says Tom. “We don't care about bureaucracy, we don't care about hierarchy, we don't care about titles. We do care about creating an empowered organization, where everybody can bring their true authentic self to work.”Tom shares his journey, from being in HR his entire career with roles in banking, high tech and insurance to joining the Skyward team in June 2020. He highlights the contribution he has made from the company rebrand to the first successful IPO of 2023, all supported by the passion, enthusiasm and vision of CEO, Andrew Robinson. “We had the opportunity to build the company we always wanted to work for. I've worked for large companies, small companies are a lot more fun. It's like it's like being the captain of a speed boat versus the captain of an aircraft carrier. We can turn on a dime.”Tom discusses the IPO process and its impact across the organization. “It's been a tremendous boost to all of our staff. We shared in the celebration with our entire team. Every single employee received equity in the company as part of the IPO”Tom talks about building a wining culture and cascading information and key objectives to the entire team in a consistent way. “What that means is every single person understands what they need to do in order to contribute to the success of Skyward Specialty.”He emphasizes how hiring is based around hiring in the model of the ‘go forward’ organization, where people can truly practise their craft. “People don't want to be encumbered by a bunch of bureaucratic rules. Super accomplished individuals – whether that's underwriting, claims or the various support functions - want to be able to bring their expertise. They want their ideas heard, they want to be able to contribute.”Tom highlights Skyward’s approach to hiring exceptional talent and encourages applicants to know that interviews are a two-way process. “I always encourage candidates to interview us and understand if this is the right environment. We give candidates an opportunity to meet a number of different people and ask the same question to different people and see if they get the same answer.”Tom concludes by sharing an interview experience that has stuck long in his mind. “Education, skills, competency, that's table stakes. Character, drive, work ethic and never ever giving up is what wins the day. “When I start speaking to someone in an initial phone conversation, I want them to be hooked”, says Kylie. “That has to continue with onboarding. Even if they're remote, we’ll fly them to home base so they can be in the culture and meet the leadership team that's here.”Kylie shares her career journey from aspiring doctor to falling in love with people, going on to study a Masters in HR and landing her first HR role with Grant Thornton. She stepped in to the world of insurance when she joined Virtus in February 2022. Headquartered in Kansas City, Virtus is a brokerage and consulting firm built for today’s experience economy. “Our leadership team would call ourselves the renegades of the industry, the creatives, the entrepreneurs kind of shaking up the insurance industry.”Kylie discusses the approach to attracting, retaining and engaging talent as the business continues to grow at pace. “I think we're able to engage our people and offer them what they need for their lifestyle. Recruiting in the market today, one of the number one things I hear is ‘I want work life balance, I want flexibility’. We're definitely able to offer that just by the way that we work. We say, ‘Be where you need to be, be responsible and take care of our clients’”.She shares the importance of L&D and career development, highlighting examples of how Virtus are investing in the technical, professional and personal growth of their people. Kylie discusses talent pipelines and engaging with people that would be a right fit with the Virtus culture.“We have this gap in the middle. We're finding either experienced people or we're finding folks that we have to train from the ground up right out of school. We’re figuring out how we get those folks trained up to be that middle manager level eventually.”Kylie emphasises how senior leaders coming in to the organisation need to be agile and fast-moving. “It's an entrepreneurial environment, and that's not always for everyone. Complacency is just not in our vocabulary. You need a proactive problem solving spirit.”Kylie highlights the importance of having a holistic approach to recruitment – leadership, internal talent acquisition combined with effective external partners that really understand what the business is looking for from a competency perspective. In conclusion, Kylie encourages leaders to be adaptable and good communicators. “You’ve got to meet people where they're at. Being able to get on someone's level and flex your style. “We've hired people who have had strong reputations, what I call talent magnets”, says Nikki. “Great people want to work with great people.”Nikki shares her career trajectory – from an internship with a manufacturing company through established brands including GE, The Hartford and Axa XL to Chief Talent Officer – and what she’s learned along the way along with the role she’s played in building Vantage Risk’s headcount from 5 to almost 300 since October 2020. “We've been really thoughtful around what's the right talent that makes sense for what we're trying to do. We've looked for people who really have fire in the belly, in terms of they want to build something, they want to get their hands dirty.” Nikki discusses launching the business in the throes of the pandemic, where the business is today and the vision for the future, as well as managing the people function.With colleagues spread across 32 states and Bermuda, Nikki highlights the importance of building connection and bringing colleagues together, both face-to-face through collaboration spaces and online via ‘all hands’ video calls and leadership round tables. “We're starting to put these pockets where people can come together on a regular basis to collaborate, but we've not done any kind of mandate around that. And so there's a benefit to that from a talent strategy perspective.”Nikki discusses the impact of remote-first on talent attraction. “We think about it all the time in terms of, do we have the right balance? We've certainly had folks who've said ‘I'd like an opportunity to be in an office’, but I've not had anyone say I'd like to be in an office five days a week. I don't believe we've lost any talent as a result of that.”Advising senior executives coming for interview, Nikki says it’s important to know what you need to be successful in a role. “Know what you're good, what support systems you need, where you might need some additional help what's important to you in terms of the culture and the environment that you want to be in.”As one recommendation for hiring exceptional talent, Nikki concludes, “I think everyone is a recruiter. Every leader who's here has to be thinking about not only how are they growing their business, but how they are building their team.
